Treat causes, not instances
An indicator for all HR professionals is to identify and address the underlying causes of conflict.
- Complaints that keep arriving weekly are a pattern. Settling each one indefinitely is the behavior the indicator is written against.
- Adding process friction (routing everything through managers) or deferring for a quarter of documentation both leave a counterproductive conflict running.
Sort productive from harmful
- Encourages productive and respectful task-related conflict and uses it to facilitate change.
- Identifies and resolves conflict that is counterproductive or harmful.
Personal insults in team channels, with coworkers avoiding both parties, is a relationship conflict that is harmful. It is not productive task conflict to let run, not a negotiation to settle by concessions, and not interorganizational, which means conflict between organizations.
Model it yourself
Serves as a positive role model for productive conflict is the indicator for disagreeing publicly but respectfully: restating the other person's concern and closing on agreed next steps.
- "Refers conflicts to a higher level when warranted" applies only when something has actually been escalated or your impartiality fails.
