Onboarding Approaches

Onboarding in the BASK is a five-item list, and the applied items reward fixing the cause a scenario actually names.

The five approaches

Orientation, buddy system, personalization, digital assistants, specialized training.

  • Orientation: the structured, usually front-loaded introduction to the organization.
  • Buddy system: pairing a new hire with an experienced peer for day-to-day questions.
  • Personalization: tailoring the onboarding experience to the individual or the role.
  • Digital assistants: automated delivery. This is the technology-era addition in the 2025 BASK reissue, paralleling the same reissue's addition of generative AI among Learning & Development instructional design tools. Orientation, buddy system and specialized training are the long-standing ones.
  • Specialized training: role-specific instruction.

Distractor lists to reject: probationary review, mentoring, job rotation and coaching are not the onboarding list. Choosing between them

  • A new analyst paired with an experienced peer for her first 90 days: buddy system, not personalization. Personalization tailors content; it does not assign a person.
  • A single standard agenda serving engineers and warehouse staff equally poorly: personalization. More orientation repeats what is already failing, and digital assistants automate delivery without tailoring content.

The situational item

New-hire turnover spikes in month two and exit interviews say the job differed from what recruiters described. The most effective action is to introduce realistic job previews in recruiting and personalize onboarding, so expectations set before hire are reinforced after it. The BASK names both among retention concepts and best practices, and the stated cause is an expectation mismatch.

  • Extending probation manages the symptom by easing exits.
  • Raising the starting wage pays people to tolerate a mismatch it does not correct.
  • A second orientation day on benefits enrollment addresses a topic no one complained about.

Act on the cause the scenario states, not on a generic remedy.
